For Mr. S.M. Bhat, Managing Director at Ador Welding Limited, Talent Management is a Top Priority activity. The reason is very simple, it’s a knowledge driven industry dominated by Technical Experts. Also gaining Technical expertise in such kind of Industry takes lot of time and hence Mr. Bhat has made it clear to his Head – HR that he would like to keep his best talent always available with him. The Organisation has launched Talent management Plan in formal way with effect from August 2012. A Talent Management Council, comprising Top Leadership members have been constituted under the chairmanship of MD and Head – HR as its facilitator.

At the start, Critical Roles have been identified across Organisation. The Criterion used to decide critical role have been formed on the basis of following parameters

  • Impact to Business
  • Special Skill Sets required for the role which are not readily available
  • Time required to hone up these skills for new employee

The detailed work has been presented to Talent Management council members. The Council has identified and recommended Forty odd roles as Critical ones in Organisation for review. Managing Director has personally reviewed the work and approved the list of Critical roles in Organisation. Key Competencies required for excellence pertaining to these Critical roles have been identified and defined across various levels. The same have been derived after many rounds of close interactions with top performing employees, currently occupying identified critical roles.

The Overall Competencies framework, consisting dictionary as well as evaluation process have been presented, debated, fine tuned and validated within and by Talent Management Council. All the Employees in Organisation have been evaluated on Competencies relevant to critical roles as well as pertaining at their level. It was a mammoth exercise which every Department Head did with the help of a Panel comprising other senior members. Other Criterion like Performance History, Qualification, Tenure and personality attributes were also considered. The outcome was detailed evaluation report of employees currently occupying Critical roles as well as others who have the potential to occupy critical roles.

The Critical Talent has been identified into three broad categories

  • Super Critical Leaders
  • Critical Potential Leaders
  • Critical Functional Champions

Total 96 employees were able to make to these three categories. The Super Critical category consists 14 Employees, Critical Potential Leader category consists 30 Employees and remaining 52 employees have been categorised as Critical Functional Champions.

A detailed Talent Profiling document which consist all the details of these employees has been carved out by Corporate HR Team. An Individual Interaction has been done with Critical employees to understand their career aspiration as well as developmental needs. All Critical employees have received a Congratulatory Letter signed by Managing Director and Head – HR post they made it to critical talent category. Special Talent Link incentives have been also provided to all of them during Annual Compensation revision. Various developmental interventions e.g. Training, Job rotations, assigning special projects have been done for all of them in last six months in line with their career aspirations.

Super Critical Leaders have also undergone through a High Level Leadership development program. Executive Health Check up facility has also been extended to these employees. The results are extremely encouraging. In last one year of time post launching Talent Management initiative, zero percent attrition has been observed in top two categories of Critical Talent. In Functional Champion Category also, the attrition reported (6 %) is way below Organisation’s normal attrition level i.e. 15 %.In next few weeks of time, a special Critical Talent Engagement Survey is being planned. The outcome of the survey will give more insights to manage our critical talent better and better, says Manoj Pandey , Head – HR at Ador Welding Limited.
